New hires power the growth of every startup and small business, but hdifference between a smooth-talking applicant and a superb future employee? Three key techniques separate the fakers from the makers.

1. Ask uncomfortable questions

These seven serious questions help reveal the character of the candidate. Note they aren’t cute or tricky (“If you were a tree …”). Only real-world questions uncover the data you need to make an accurate decision.
  • Give me an example of a time when you had to do the hard thing or have a difficult conversation.
  • Give me an example of a time when you weren’t getting along with a co-worker. How did you resolve that situation?
  • What’s the last thing on which you and your boss disagreed? How did you settle it?
  • Tell me about a time you dealt with an angry or frustrated customer.
  • What are your top five professional accomplishments? (Then drill down to get specifics on each. Did the candidate drive the accomplishment or did they ride the coattails of a coworker?)
  • What do you consider the single most important idea you contributed in your current job? At your previous job?
  • Part of emotional maturity is acquiring self-insight. Give me an example of something you recently learned about yourself.
Nobody is ever prepared for that last one. The most common answer I get is, “Ummm … hmmm … well …” You’ll learn that some people just aren’t that deep. They’re living and working, but not really learning. They’re getting older, but not focusing on getting better.
Maybe the best answer I ever heard to this question was from an accountant candidate who said he asked his wife what he does that frustrates her most. She said that whenever something needs to be done, he jumps in and immediately wrestles every detail to the ground. She felt she didn’t have control of anything in their marriage because he never let her do anything from start to finish. He explained to her (and to us) that he wasn’t a control freak. He just wanted to help his wife, whom he adored.
When he got this feedback, he began communicating with her on this subject and struck the right balance of when to help and when to let go. I wanted to hire the guy right then and there for caring so much about his wife and her needs, communicating with her so openly and changing his behavior so quickly. We eventually hired him, and he proved to be an excellent employee. And the kind of guy you pray your daughter marries.

2. Challenge them

You don’t have to wonder how a candidate will react to criticism when they become your employee. Test their ability to handle feedback by offering criticism during your interview process.
A sales candidate my team interviewed claimed to have no problem accepting criticism, but one of our concerns was he had no history of receiving regular feedback from a supervisor. About a half-hour into his second interview, the hiring manager said, “You say you’re OK with criticism. Can I give you some?” The candidate replied, “Sure.” The hiring manager stated, directly yet unemotionally, that almost all of the candidate’s answers during the interview had been lengthy and vague. If he’s unable to communicate better with customers, he won’t be a successful rep for us. So for the rest of the interview, we’d like him to answer more succinctly and with as many specifics as he can provide.
A healthy reaction from the candidate would have been, “No problem -- thanks for the feedback,” and improvement for the rest of our conversation. Instead, the candidate became red-faced with embarrassment, slumped in his chair and clammed up for the rest of the interview. We even coached him that his two-sentence responses weren’t what we were looking for either. But the pressure was too much for him, and the rest of the interview proved to us that he couldn’t accept constructive criticism.

3. Conduct an 'Aversions Interview'

Before extending a job offer, you should have one last meeting to detail and finalize your agreement with the candidate. Here’s why (and here’s what I say to the candidate at the start of what I call the “Aversions Interview”):
“There are lots of great things we like about you, but we won’t focus on those today. We believe there’s no perfect candidate and there’s no perfect employer. Let’s talk about where this isn’t a perfect match and agree on how each issue should be managed. If we can’t agree on a plan to manage an issue, it’s better to find out and part ways now rather than after you’ve been on the job for six months or a year.”
At the conclusion of the Aversions Interview, don’t make a formal job offer, no matter how well the conversation goes. Send the candidate away to think about the gravity of the choice they are about to make. Here’s what I say:
“Well, you’ve made it this far and, from our perspective, things have gone really well. Now you have to ask yourself a few questions. Are we right for you? Are you ready to sign up for this challenge? We’ve spent several hours with you, but we still don’t know you anywhere close to as well as you know yourself. You will know better than anyone if taking this job is the best thing for you to do. You are signing up for the rewards, but also committing to make the effort necessary to earn them. Can you do it? Do you want to do it? I’m not asking you to answer those questions now. Think about it tonight, and we’ll talk tomorrow morning on the phone.”
This brief speech sets the stage for managing the candidate. We’ve already mentioned that we believe the candidate is a good fit and clearly outlined what we expect. Now the candidate is making the choice about living up to our expectations. If a candidate accepts our offer the next day (which always happens) and, as an employee, doesn’t live up to what we agreed on during the interview process (which sometimes happens), our notes and our words from the Aversions Interview can help get the employee back on track.

11 Ways to Make Money While You Sleep


Do you remember in the past we were warned to be careful about being in debt because interest never stopped charging us, interest never slept, never took a day off, never took a holiday. Well the reverse is true, as well.
Is your money making money while you sleep? Does it sound too good to be true? Since we still live in the age of the interest, it’s not that difficult to earn extra money on the side.
With that in mind, here are 11 ways that you can actually earn money while you sleep.

1. Start a blog.

Perhaps the most popular way to earn a passive income is by launching your own blog. It only takes a couple of minutes to setup and is cheap to start - just purchase your domain name and pay for hosting.
After that, start creating amazing content that people would be interested in reading or sharing. For example, if you’re an accountant that has helped small business owners with their taxes, then that could be your blog. I personally have my invoicing blog to help customers know everything there is to know about invoicing. This draws thousands of signups a month.
Make sure the topics you write about are popular. If you still love your pet rock, I doubt there would be enough people visiting your our site to monetize it. But, you never know.
Once you’ve gained a following, you can start making money from of your blog by:
Earning commissions as an affiliate. This is where you push other people’s products or services on your site. Make sure these products or services are relevant to your blog. For example, that accounting blog could become an affiliate for accounting or invoicing software. Once you find an affiliate partner you’ll be given a unique code so that whenever a visitor clicks that link on your site you’ll earn your commission.
Sell-advertising. If you’re site has the traffic to become an affiliate, then it may also be good enough for advertisers to purchase ads on your site. You may start off small, like making under $20 per ad. But, you may eventually be able to charge triple digits. Again, you site must be quality.
Find sponsors. This is slightly different than just selling ads on your site. Sponsorships may be a one-off piece of sponsored content or permanent logo embedded in your footer.

2. Sell your own information product.

If you’re knowledgeable in a certain area, then you can start creating products, such as eBooks or videos, and selling them on your blog. It may take a lot of work to create and market your products, but once all the leg work is over, you can just set back and collect the proceeds.

3. Earn royalties.

If you’re a talented musician, actor, or author, then you could earn royalties from your work. In other words people will pay you for using your work or creative assets.
If you aren’t talented enough, but still interested in earning royalties, then check out Royalty Exchange. It’s a marketplace where you can buy and sell royalties.

4. Create a membership community.

If you’ve proven yourself to be a authority figure, then you can create a membership community where you pay a monthly fee to receive additional high-quality content and information that’s not available to non-members.
One of my favorite examples is Timothy Sykes who makes more than $100,000 per month in passive income through his membership community which discusses how people can make money in trading penny stocks. 

5. Install an autoresponder.

Another common online business model is using autoresponders to sell services, products or memberships. This is where people leave their email address on your site and then they’ll receive an automated email containing the link to download products or quality information you have to offer, as well as follow-up with a series of emails.

6. Flip websites.

If you’ve put in the time and effort in building a website and you have gained a lot of traffic, then you may be able to sell it to an interested party by listing on marketplaces like Flippa. I've bought and sold a lot of sites here and made a lot of money.

7. Sell physical products.

Just like with a blogging site, there are several ways to earn a passive income by selling physical products. Probably one of the best known ways is by selling your old junk on eBay. But even if you don’t have anything left to sell you can start drop shopping. This is where you sell products for a company on eBay or Amazon and they’ll take care of the rest - including shipping.
You can also launch your own eCommerce store by using Shopify. They literally give you everything you need to sell products online from a complete online shop to including buy buttons on your social media channels.

8. Invest in stocks or shares.

When you invest in stocks you become a stakeholder. That entitles you to a share of their profits. Investing in stocks has been a popular way to earn a passive income for years, and thanks to the internet, it’s easier than ever to research and invest in stocks on your own.
Keep in mind that the stocks you invest in can change throughout the various stages of life. For example, I look for investments that can benefit my daughter, such as a CA529 plan that will go towards her college tuition.

9. Peer-to-peer lending.

Companies like LendingClubPropser, and Harmoney have created a new industry where anyone can become a lender. They will then match you with a consumer who either prefers or has trouble securing a loan from a bank. You can earn a higher interest rates on the loans you issued since you’re dealing directly with the borrower.

10. Rent out property.

Thanks to Airbnb, you can rent out your home while on vacation or your vacation home when not in use. You can also rent out your garage, parking space, or unused office space. It’s a nice supplemental income without really doing anything except placing an ad.

11. Hire a middleman.

This is also known as arbitrage and is basically where you have someone else do the work for you. For example, you could start a dog walking service or web design firm, but outsource the actual dog walking or coding to someone else. You’re much better doing anything except being the middleman who is in charge of marketing these services.

It doesn’t take much time to run across someone pitching a “get-rich-quick” scheme online. We’ve all seen them – people who promise to show you how to make thousands at home in your spare time.
Guess what? Like any get-rich-quick scheme, it’s only going to make money for the person running the scheme.
That doesn’t mean there aren’t reputable ways to earn a little bit of money online during your spare time. There are many easy and legal ways to earn a few bucks on the Internet.  Here are nine to try: 
Mechanical Turk is a program run by Amazon where anyone can sign up and complete simple tasks – like choosing which of two pictures depicts a bridge – to earn a few cents per task. With some practice, you can earn a few dollars an hour while just sitting on your couch watching television. And with enough focus, you can earn an amount roughly equal to minimum wage.
YouTube allows anyone to post nonexplicit videos on pretty much any topic they desire. Recording a video can be as simple as turning on the camera on your computer and hitting the record button. If you enable advertisements on your videos, you can earn money at a rate of about $1 to $3 per 1,000 video views. The more videos the have, the more views you can accrue, so this option really pays off if you record a lot of videos and build a viewership.
eLance allows people in almost any profession to find freelance work at home in their spare time. While the projects on eLance aren’t going to earn you a ton of money, they do provide a great way to build an independent portfolio to show off your skills while also building a network of clients.
Amazon Kindle Direct Publishing allows anyone who has written a book on their own to upload it to Amazon to be sold on Amazon Kindle devices. Let’s say you write a novel and want to sell it. If you upload it here and then promote it online through social media or blogs, you can sell copies of your book and earn as much as a 70 percent return on each sale.
Fotolia allows you to sell photos you’ve taken for stock photography usage. For example, if a publisher is looking for a picture of a beach and you uploaded such a picture, the publisher can use Fotolia to purchase the rights to use that picture in its publication and you receive a cut of that money. For a photography hobbyist, this is a great way to earn a few dollars for some of your best photos.
Swagbucks is perhaps the most popular – and most legitimate – of the online survey sites. Swagbucks pays you a small amount for participating in a consumer survey, which companies then use to figure out what kinds of products to make and sell. You can participate in several surveys a day, and Swagbucks earnings can be redeemed for gift cards from Amazon, Target, iTunes and more. 
Fiverr is a website where you can make $5 doing almost anything. On the site, people upload jobs that they’re willing to do for $5, like writing Facebook posts for companies. Many of the jobs require creative skills such as graphic design or audio editing, but tasks are things you can easily do on the couch in your spare time.
Skillshare is a website where you can teach an online class and get paid for it. You record series of videos on a topic that you know about – popular subjects include crafts, film, fashion and cooking – and then participate on the Skillshare forums related to your class. In exchange, you receive a cut of the money from the people who take your class. No teaching degree is necessary to get started, and the site says teachers can earn an average of $3,500 a year.  
Zirtual is perhaps the most time-consuming, but most rewarding, option. With Zirtual, you sign up to be a Zirtual Assistant to a busy person. The person will send you things to do such as write emails, research a topic and summarize the findings, or personal tasks such as order flowers, manage a personal calendar or write handwritten notes. The starting base pay is $11 an hour, and Zirtual Assistants work weekdays full time. 
All of these websites offer great opportunities for anyone to earn some extra money online. It all depends on what you want to bring to the table in terms of time, money and effort.

5 Reasons Why People Who Cry A Lot Are Mentally Strongg



Unfortunately, not all emotions are created equal.
The most widely accepted emotion, happiness, is a sign of confidence, security, and success, among other things. Even if we have to “fake it till we make it”, we’ve been told expressing happiness is a sure way of gaining close friends and admirers.
Fear is perhaps the most applicable emotion, as everyone has felt it in some regard. We’ve all been scared of something before: leaving a job, asking someone to marry us, confronting a friend about something they did to upset you. And considering the daily fear mongering by mass media outlets, fear makes a strong case for the most felt emotional sensation.
Anger, though rarely welcomed, is another emotion many of us feel and practice daily. Be it in the midst of heavy traffic, at your child for breaking a prized vase, or at an incompetent coworker, anger is, again, widely accepted as a completely normal emotion.
Disgust is highly suggestive and, for the most part, remains internalized but is still regularly felt. When disgust is expressed, in most contexts, it’s usually accepted and sometimes agreeable.
Sadness, however, is in a league of it’s own, much like in the new feature Pixar film Inside Out. Sadness seems to be alienated, picked on, and persecuted when expressed fully. Outward expressions of sadness such as droopiness of the body and face, slumping, and crying are considered signs of weakness and insecurity. It’s unfair that our culture puts sadness in such a tight box. It’s damaging, unhealthy, and downright unfair to the human life experience.
People who aren’t afraid to express sadness, in fact, are far more mentally healthy than those who suppress it. Here’s why:

They aren’t afraid of their emotions.

If you were overwhelmed with joy, would you hide a smile? If you saw the innards of a squished squirrel while running or biking on the side of the road, would you not grimace? If you had an awful day at work and your unemployed roommate drank your last ice cold beer that you’d been looking forward to all day, would you not be pissed off? If you were trying to find a light switch and didn’t think that your boyfriend was in the room, lurking, waiting to scare you thinking it would be funny, would you not be terrified when he jumped towards you and yelled?
So if you’re sad, why wouldn’t you cry? Why wouldn’t you slump around? Why wouldn’t you give yourself the right to be sad?
People who ignore sadness cheat themselves out of an important facet of life. Sadness, or crying, isn’t a sign of weakness, it’s a sign that you’re a human and have feelings beyond what you’re told is appropriate to show in public.


They understand the healing properties of tears.

Much like a spit valve releases saliva from a trumpet, your tear ducts releases stress, anxiety, grief, and frustration from your brain and body. It’s soul cleansing, mind enriching, and goosebump inducing, almost acting as a drain for the buildup of negative emotions that result from stress. The healing properties of tears aren’t just restricted to sad tears, either, but happy tears as well. In either case you’re dealing with extreme emotion. Allowing that extreme emotion to back up and stay in the body can be very dangerous both physically and mentally.
Beyond improving move and reliving stress, crying, specifically tears, have scientific benefit because they release toxins, help improve vision, and can kill 90 to 95 percent of all bacteria in just five to 10 minutes.

They know how therapeutic crying can be.

Recent psychological studies have determined that crying stimulates our brain’s endorphin release, the “feel-good” hormones that also act as a natural pain killer. Crying also lowers manganese levels, a chemical that, when overexposed to, can exasperate the brain and body.
Even though the problem may still persist after you’ve cried it out, there’s no doubt that the act of crying allows for an overall release of bad emotion even if momentarily. This allows us to think clearer about the problem and not be so overwhelmed by it.

They don’t care about gender roles or societal expectation.

Crying is stigmatized for both sexes. If she cries it’s because she’s unstable or a wreck or, the most delusional conclusion, needs attention from others. If he cries, he’s a pansy, a wuss, or, my personal favorite, not manly enough. All of these generalizations encourage both sexes to submerge their sadness to the depths of their soul.
Though it’s an uphill battle that can only be won an inch at a time, we’re working tirelessly to break down social constraints that hang heavy over both sexes. Those who allow themselves to be sad in public are not only brave, but also activists for an emotionally healthier society.

They invite others to not run from their feelings.

I like to cry. Or rather, I don’t let myself not be sad when I feel sadness. We are all working to overcome some sort of depressing demon that’s trying to tear us down. When we allow ourselves to feel pain when we feel it, we’re also encouraging others, either people we already know or not, to connect with our pain. To know that you’re not alone in thinking, feeling, or even acting a certain way is emotionally liberating and, in extreme cases, life saving.
Those who accept sadness when it stares them in the face allow others to do the same. Recalling the previous point, it’s dangerous when we keep emotions hidden and buried within. Since sadness has negative associations, we often won’t reach out to someone we notice is experiencing difficulty because we’re afraid, not of the person necessarily but of the act of being deeply upset.
When we’re honest to our bodies, we allow it to perpetually run at maximum capacity, even when we’re experiencing tremendous pain.
We’ve been seriously discussing good mental health practices for years now. With the dawn of therapy and heavily prescribed feel-good medications, we should all be more appreciative of our biological ability to cry and take full advantage of the natural anxiety-reliever it is.
Because crying shouldn’t be perceived as a sign of weakness, but a sign of internal strength and mindfulness.
